Episode Summary:

What happens when you know how to find great candidates but have no idea how to run a recruitment agency? Sofia found herself in exactly this position when she decided to shift from client-side HR and recruitment into building her own business in the aesthetics and wellness industry. With years of experience finding talent but zero agency structure to lean on, she faced a challenge that many recruiters can relate to: knowing your craft but struggling to translate that into consistent business growth. Her biggest hurdle wasn’t recruitment itself; it was business development, presenting her value, and taking control of client relationships instead of letting clients steer the conversation.

Before joining the Rockit coaching programme, Sofia was placing just half to one candidate per month, relying almost entirely on referrals. She knew she brought value but couldn’t articulate it effectively. Discussions about exclusivity and retainers felt uncomfortable, and she often found herself following the client’s lead rather than positioning herself as the expert. Six months later, everything changed. Sofia transformed her business to consistently place two to three candidates monthly, built a structured approach to LinkedIn outreach, and gained the confidence to own every client conversation from start to finish.

Sofia’s story is proof that you don’t need decades of agency experience to build a thriving recruitment business. You need the right structure, support, and willingness to invest in yourself. Whether you’re transitioning from client-side recruitment, struggling with business development, or simply want to scale beyond your current placement numbers, this conversation offers practical strategies and honest insights you can apply immediately.

Tune in to hear how Sofia doubled her placements in six months and discover the systems she used to take back control of her recruitment business.

Building Your Recruitment Business: Structure, Mindset, and Growth: A Conversation with Sofia Lund of Aesthetics Talent

If you are considering setting up your own recruitment business or are already navigating its early days, Sofia’s story offers relevant and practical guidance. Through her conversation with Katy Green, you will learn why a structured process matters, how a clear approach boosts confidence, and why developing your mindset is essential for sustainable progress and personal satisfaction.

Discovering Your Path and Purpose in Recruitment

You might be wondering if recruitment is really the best direction for your ambitions. Sofia shares how she started in the aesthetics and wellness industry, doing both HR and some recruitment, before shifting her entire focus onto recruitment over her five years in business. Like Sofia, your background shapes how you approach your business and what unique experience you bring to it.

Sofia’s experiences as a General Manager on the client side gave her valuable operational perspective. However, when she decided to launch her recruitment business full-time, she found uncertainty in the recruitment agency structure, especially with business development. This is a common feeling if you are also more comfortable finding talent than winning new clients or developing agency processes.

Questioning Your Experience

Sofia reflected on her skills and realised that finding potential candidates was one thing, yet understanding agency structure and presenting her offer effectively to clients was another challenge entirely. If you find you share her situation, you are not alone. You can be familiar with the industry but not with the core business model and client engagement strategies. Acknowledging these gaps is an important first step towards seeking the right guidance or coaching.

Choosing Support: How Structure Makes a Difference

You may feel lost or find that the client tends to lead your business discussions. A lack of consistent structure might be the cause. Sofia described how her approach, prior to joining Katy’s Rockit programme, was largely informal. Referrals shaped her early client outreach. When she needed to reach new people, she felt uncertain and uncomfortable articulating her value, especially around exclusivity or retainers.

Messaging with Confidence

Prior to engaging with Katy and the Rockit programme, Sofia admitted that her conversations with clients felt driven by the client’s own process, not by her own. This can be a common pitfall if you lack a clear approach and are not sure how to present exclusivity and structured retainers as benefits.

Sofia explained that the Rockit programme changed this for her, giving her “a structured approach to business development,” as well as “a really good script in terms of how to present yourself and not only present yourself, but really to get that client to discuss the core things that they’re struggling with and then being able to present your offer in terms of the value that the client is actually getting from you.” Now, rather than passively following, she gained the clarity and confidence to direct conversations and set expectations.

Why Repeatable Systems Matter

Katy pointed out the importance of following a structured process, because when you do not, you end up letting the client’s system take charge. Without your own system, you risk drifting and providing a less effective service. For recruitment businesses, introducing your process strengthens both your credibility and your positive influence on the result.

Tracking Results: Turning Structure into Tangible Gains

You want to know whether following a structured programme really leads to better outcomes. Sofia’s experience makes it clear that changes in her methods produced clear results.

When Sofia began working with Rockit, she placed only one candidate per month, sometimes less. Six months later, as a result of applying the structured business development and outreach ways, she reported placing two to three candidates monthly. Initially, her goal was four placements per month, and she recognised that to go beyond three, she needed additional help. Still, her improvements were a direct result of a renewed, structured way of working.

Building Sustainable Growth

Sofia began to consider how sustainable growth would require support from others. In her words, she had reached a point where “I need a lot more support behind me for this to be sustainable.” Recognising the importance of this step is valuable for anyone thinking about long-term growth. If you aspire to place more candidates, think about processes you can delegate or streamline so you are not overwhelmed. A significant challenge in recruiting lies in reaching new clients. Perhaps you have questions about making connections, how often to get in touch, or how to craft your messaging.

LinkedIn as a Practical Starting Point

Sofia described the practical use of LinkedIn outreach methods provided by the Rockit programme. For anyone unsure how to manage prospecting, following a structured approach with specific messages, touchpoints, and timings provides clarity and reduces second-guessing.

Sofia mentioned, “I’m following that structure and that’s already given me a framework on how to contact people,” even admitting that during busy times, she sometimes let it slip, a reminder that consistency matters, particularly as you scale and may think about hiring a VA.

Probabilities and Consistency

Sofia shared a key insight: “When you get to X amount of connections, your probabilities of them getting back to you really goes up. And those were things that I never really thought about.” Tracking your touchpoints and connections over time helps you judge whether your approach needs tweaking.

Creating Structure Across All Stages

Messaging is just your starting point. Sofia found consistent structure essential at every part of her client relationship. She made timelines clear, set expectations on response times, and highlighted why prompt communication mattered for success. For example, “I need to hear back from you by this time because of this, because if you don’t get back to me, we might lose the candidate.” By laying out such expectations and relying on simple systems like spreadsheets, she ensured she could manage information efficiently and keep her business organised, even as it grew.

The Mindset Shift: Making Personal Growth a Priority

Skills, systems, and resources are crucial, but your progress ultimately comes down to your mindset. Many overlook how important this is, especially when the workload increases or growth feels challenging.

Sofia highlighted Rockit’s focus on wellbeing: “You guys have such a focus on mindset as well and for me that really resonated with how I do things in general.” She acknowledged that, without the correct mindset, “your chances of getting there are a lot smaller and the chances of actually making it sustainable and growing are going to be smaller if you don’t have the right mindset in place.”

Sofia valued the regular breath work, sound healing, and reflections within group calls. By being asked about her own fears and confidence levels, she was prompted to examine her habits, leading to positive personal changes beyond business alone.

Increased Confidence and Satisfaction

With greater structure and new opportunities opening up, Sofia felt her confidence and enjoyment grow in tandem. The gains were not just financial or measurable in placements but emotional, a sense that her work was actually enjoyable and led to ongoing development.

Investing in Yourself: Why It’s Worth Making a Commitment

Many people hesitate about investing in coaching, structured programmes, or professional support. Sofia tackled the topic head-on.

“The best investment you could ever make is in yourself,” Sofia told Katy. If you feel driven by your work but lack the motivation or structure to improve, she encourages you to give yourself permission to take this leap. Not acting now could mean staying stuck. Sofia admitted that while investing in Rocket was a major step, the value returned is significant.

You can collect information and resources, but unless you put them into practice and take regular action, you will not see meaningful progress. “Well done you for taking the action,” Katy said, reminding Sofia that effort and perseverance matter at least as much as the information itself.
